Academic and theoretical contributions

First, the dissertation contributes to clarifying the approach to lecturer job performance as core task performance in research on university lecturers. By distinguishing task performance from contextual behaviors, the dissertation separates lecturer job performance from innovative work behavior and organizational citizenship behavior. This approach helps ensure greater rigor in the research model, avoids overlap between the outcome variable and the mediating behavioral variables, and further clarifies the pathway from learning organization to innovative work behavior, organizational citizenship behavior, and lecturer job performance.

Second, the dissertation develops and tests a model of the impact of learning organization on lecturer job performance from a multi-level and multi-mechanism perspective. Instead of treating learning organization as an aggregate variable at the organizational level, the dissertation analyzes learning organization at three levels: individual learning, group learning, and organizational learning. At the same time, the dissertation examines the mediating role of two behavioral mechanisms, namely innovative work behavior and organizational citizenship behavior, within the same model. This approach makes it possible to identify more clearly the relative role of each level of learning in directly and indirectly affecting lecturer job performance, while also distinguishing two different yet complementary behavioral pathways: innovative work behavior reflects efforts to generate, promote, and realize new ideas, whereas organizational citizenship behavior reflects support, cooperation, and contributions beyond formal job requirements.

Third, the dissertation adds theoretical foundations and empirical evidence to research on learning organization, behavior, and lecturer job performance in the context of Vietnamese higher education. The dissertation integrates theoretical foundations including the Resource-Based View, Social Exchange Theory, and the Job Demands–Resources model to explain the impact of learning organization on lecturers’ behaviors and lecturer job performance. Specifically, the Resource-Based View helps conceptualize learning organization as an organizational resource/capability; Social Exchange Theory explains the formation of lecturers’ positive behaviors based on social exchange, support, and recognition; and the Job Demands–Resources model explains the role of learning resources in promoting motivation, competence, and job performance. In addition, the research findings provide empirical evidence on learning organization, innovative work behavior, organizational citizenship behavior, and lecturer job performance in universities in Hanoi, thereby enriching the research stream on learning organization and job performance in the higher education sector of a developing economy.

Practical contributions

First, the dissertation provides an empirical picture of learning organization, innovative work behavior, organizational citizenship behavior, and lecturer job performance in universities in Hanoi. The descriptive findings help identify lecturers’ perceptions of learning at the individual, group, and organizational levels, while also reflecting the extent to which positive professional behaviors and lecturer job performance are demonstrated in the context of higher education reform. This provides a practical basis for universities to better understand the current state of learning organization development and behavioral manifestations related to lecturer job performance.

Second, the dissertation identifies priority managerial levers for enhancing faculty job performance. The hypothesis testing results make it possible to determine the relative role of learning at each level, as well as the role of innovative work behavior and organizational citizenship behavior in the model affecting lecturer job performance. Accordingly, the dissertation provides additional grounds for universities to select appropriate intervention points in faculty development and avoid scattered, unfocused solutions.

Third, the dissertation proposes managerial implications and application recommendations that are linked to HRM in universities and differentiated by context. The research findings suggest that developing learning organization should be associated with competence management, career development, group learning, knowledge management, performance management, and lecturer job performance appraisal; at the same time, promoting innovative work behavior and organizational citizenship behavior should be embedded in systems of motivation, recognition, fairness, and supportive culture. The recommendations are specified through processes/mechanisms such as managing lecturers’ individual learning, professional learning communities, institutionalizing organizational-level learning, managing innovative initiatives, and fostering organizational citizenship behavior. At the same time, the implications also take into account differences between public and non-public universities, between lecturers with and without concurrent administrative roles, and among groups of lecturers at different career stages, thereby increasing the relevance of the recommendations to the diversity of universities in Hanoi.
